Building an Early Talent Pipeline
Designed and executed an early talent hiring strategy that assessed more than 3,000 engineering students, balancing hiring quality, candidate experience and long term scalability.
The business was growing quickly and needed a reliable way to hire early career engineers at scale. Over time, this evolved into a hiring strategy that assessed and hired from a pool of more than 3,000 engineering students, while keeping the experience fair, consistent and engaging for every candidate.
Hiring thousands of students sounds exciting until every campus follows a different process, every interviewer has a different benchmark and every hiring decision starts to feel subjective.
The challenge was never finding enough candidates. It was making sure we identified the right ones consistently, without turning the process into a numbers game.
We were working across multiple campuses with large applicant volumes and ambitious hiring goals. Speed mattered, but so did quality.
The process needed to be structured enough to maintain consistency while still giving candidates a positive experience from the first interaction to the final decision.
The first thing I focused on was creating clarity.
Everyone involved in hiring needed to know what good looked like. We introduced structured evaluation criteria, aligned interviewers on expectations and built a hiring process that could scale without losing consistency.
Just as importantly, we paid attention to the candidate experience. Even candidates who were not selected deserved a process that felt organised, respectful and worth their time.
- More than 3,000 engineering students were assessed through a structured hiring process.
- Hiring decisions became more consistent across campuses.
- The recruitment process became easier to scale as hiring demand increased.
- The focus shifted from simply filling positions to identifying people with long term potential.
One lesson has stayed with me ever since.
Potential is rarely the loudest thing in the room.
The best hiring systems are not designed to find the most impressive resume. They are designed to recognise people who can grow into the role and create value long after they are hired.
